Situation: Increasing Employee Retention

This fast-growing Hardware and Software Company began to experience heightened attrition among its North American sales force.  What initially looked like a short-term talent fluctuation revealed deeper, structural issues tied to how sales roles, incentives, leadership, and culture impacted attrition.

The relationships, technical skills, and creative problem-solving methods which characterized the Field Organization became highly attractive as the marketplace for such services dramatically expanded.

When attrition in one mission-critical field group hit 25%, customers began to complain the loss of continuity and talent was seriously affecting service levels.

Complications

  • Talent Squeeze: Mature competitors, as well as start ups, began to raid the company’s top talent.

Approach: Increasing Employee Retention

  1. Surveyed the compensation marketplace and ascertained that compensation was at or above marketplace norms.
  2. Assessed the underlying causes of attrition and found the major drivers of turnover stemmed from managerial practices. (However, most managers did not understand or feel a sense of ownership for their role in retention.)
  3. Implemented Retaining Top Talent with field managers at every level to improve the management practices proven to increase retention.
  4. Improved selection and employee assimilation efforts.

Results
In twelve months:

  • 40% decrease of attrition in the critical group (25% to 15%)
  • 36% decrease of overall attrition in the field workforce (18.5% to 11.7%)
