Delta Dental of California and its affiliated companies are dedicated to advancing oral health by providing dental  insurance to nearly one third of the U.S. population. Internally, the organization is dedicated to increasing the skills of its leaders by offering leadership development training to support their desired corporate culture.

After an intensive search, they selected a Situational Approach to Leadership as the foundation of their leadership development program.  The goal was to have the entire company buy into the need to Improve Leading Situationally at Healthcare across the company.

  • If the company does not define what they expect from leaders and equip them with the skills and tools to lead an engaged workforce, they risk not performing at their peak.

Approach

  1. Kickoff
    Agree upon success metrics and get leadership buy-in.
  2. Communications
    Develop and implement communications plan to ensure everyone understand the “why” and the importance of the leadership initiative to the organization.
  3. Pilot & Learn
    Pilot the program with key business leaders, learn, make adjustments, and agree upon rollout plan to ensure leaders adopted the key leadership practices.
  4. Deliver & Reinforce
    Train-the-trainer so that Delta Dental could facilitate 250 leaders through the program.  Provided job aids, tools, and resources for one-on-one meetings, conversation starters, worksheets, articles, videos, and 1×1 executive coaching.
  5. Measurement
    Level 1 through 5 Training measurement and suggested next steps.

Results

  • Level 1 Satisfaction Survey
    93% of participants were engaged and 97% would recommend the training.
  • Level 2 Learning Survey Multi-rater Survey
    98% of participants learned new skills.
  • Level 3  On-the-job Improvement Performance Data from Participants and Direct Reports
    87% of participants applied new skills on the job. 76% of direct reports saw their leaders apply new skills.
  • Level 4 Business Impact
    87% of participants saw an improvement in team performance of 27%.  90% of direct reports saw an improvement in team performance of 25%.  60% of direct reports saw an improvement in their own performance.
  • Level 5 ROI
    11% increase in overall team performance resulting in an ROI of 156%.  Participants who received high support from their leaders saw 87% improvement in leader behaviors and 35% improvement in team performance.
