Situation — Increase in Leadership Productivity

The executive team and board at this F100 Insurance Company demanded an increase in leadership productivity to meet aggressive growth targets.  To create an increase in leadership productivity they called for more objective metrics of leaders to support company-wide organizational talent reviews that were required to optimize the business and align the leadership succession pipeline.

The pressure was on to improve leadership effectiveness across the board.

Complications

  • Previous leadership assessments were inconsistent, unscalable, and not backed by research.
  • The company had to quickly, fairly, transparently, and objectively assess the top 300 executives.
  • The leaders were geographically dispersed and needed to be assessed in multiple languages.
  • Leaders struggled to identify and agree upon high-potential employees and were unsure of successor readiness.

Implications

  • If the company did not show an increase in leadership productivity, they risked missing strategic targets and losing top leadership talent essential for company growth and success.

Approach

  1. Map desired leadership capabilities to leadership simulation assessment capabilities and behaviors.
  2. Align simulation language with company’s strategy, culture, language, and models.
  3. Schedule leadership assessments.
  4. Complete leadership assessment prework.
  5. Conduct virtual assessment.
  6. Receive and debrief results against standards and benchmarks.
  7. Start individual development plans and 1×1 coaching.

Results

  • Leadership assessment results were strongly correlated with job performance (r = .54).
  • Succession planning decisions based on the assessment results led to an increase in productivity with high scorers 10x more likely to be top performers than low scorers.
  • The executive team was able to confidently agree on people moves within days, reducing conflict, bias, and lengthy review process.
